Commitment Profiles of Federal Government Employees Who Telework: A Qualitative Study

Organizational commitment is a crucial component of organizational success. In the past, telework has negatively been linked to organizational commitment because organizational commitment literature has taken a variable-approach. With the development of commitment profiles, through a person-centered approach, re-examining commitment within a telework context is necessary. COVID-19 has led to an increase in telework, especially within the federal government. Post-pandemic, the federal government expects to see an increase in the number of employees who wish to continue engaging in telework. It is critical for the federal government to maintain and retain their committed employees as more employees elect to telework. The purpose of this study was to understand the commitment experiences of federal government employees who telework and recognize the factors that contributed to their commitment. The findings of this study concluded that federal government employees who telework experience dual commitments, commitment to multiple targets, and acknowledged their commitment changed at some point. Relationships were important to establishing and maintaining commitment, especially the relationship between the employee and their supervisor. Also, when employees felt they had meaningful work, they were more likely to commit and stay committed.
